Emotional intelligence (EI)-the ability to perceive, process, and manage emotions within social contexts has emerged as a vital component for leadership and team effectiveness in modern organizations. This article aims to elucidate the complex mechanisms through which a manager's emotional intelligence influences team performance by analyzing the mediating roles of intrateam trust and conflict management. Findings derived from the sources indicate that manager EI maintains team cohesion by fostering psychological safety and preventing "task conflict" from escalating into "relationship conflict," a process known as conflict decoupling. A pivotal finding of this research is the compensatory relationship, suggesting that manager EI— particularly in the dimensions of emotion appraisal and social skills-exerts its most significant impact when team members possess low emotional competencies. However, evidence suggests that in environments with extremely high task interdependence (e.g., complex construction projects), high workload pressures may attenuate the positive effects of EI. Furthermore, an over- focus on emotional relationships can lead to a "dark side" effect, potentially impairing technical accuracy. Ultimately, the article emphasizes the necessity of a critical balance between a manager's soft skills and the maintenance of task-oriented structure for optimal performance.
