Objective: This study aimed to develop and validate a model for predicting productivity in university administrative staff.
Methods: In this cross-sectional study, ۶۱۴ participants completed a survey comprised of the Job Stress Questionnaire, Job Security Scale, Role Clarity Scale, Distributive Justice Subscale, Procedural Justice Subscale, Job Content Subscale, Physical Health Questionnaire, Depression, Anxiety, and Stress Scale, and Stanford Presenteeism Scale. To validate the proposed model, structural equation modeling was run using SPSS-۲۳ and AMOS-۲۳ software.
Results:The results showed that distributive justice, job content, and procedural justice had the greatest direct impact on employee productivity. In addition, workload, colleague support, management support, role clarity, and procedural justice had significant positive relationships with mental health; workload, management support, and job content had significant positive relationships with physical health, and both mental health and physical health positively predicted presenteeism. The findings showed a mediating path in the relationship between mental health and physical health and productivity. The data also suggested that mental health has a large impact on physical health. Mental health was also found to mediate the relationship between job stressors and presenteeism, through the impact of mental health on physical health.
Conclusion:To maintain and improve employee productivity in the organization, intervention programs should focus on psychosocial factors, especially distributive justice, job content, and procedural justice, and monitor the mental and physical health of employees at regular intervals
