چکیده مقاله:

Digital transformation and AI now allow organizations to analyze extensive employee data, ‎personalize learning, predict skill requirements, and improve HR decisions. Yet technology ‎alone does not guarantee productivity, competitive advantage, or sustainable performance. ‎Knowledge-management research shows that value emerges when information becomes usable ‎knowledge, is shared, and is embedded in work. Using an integrative-analytical review, this ‎study connects two complementary streams: AI-based HR transformation and employee ‎development; and the relationship among knowledge management, HR productivity, ‎competitive advantage, and performance. The synthesis reorganizes the constructs, ‎mechanisms, limitations, and conclusions of the two base studies into a data-knowledge-‎capability-productivity-advantage-performance chain. It introduces “Human Resource ‎Knowledge Intelligence” (HRKI) as the organizational capability to convert HR data into ‎validated knowledge, knowledge into competence, and competence into productivity and ‎sustainable advantage. The model includes six links: AI and HR analytics, knowledge ‎management, employee development, HR productivity, sustainable competitive advantage, ‎and organizational performance. Data and AI governance—quality, transparency, privacy, ‎fairness, security, and human oversight—acts across the entire chain. The key conclusion is ‎that advantage comes not from the algorithm itself but from a difficult-to-imitate ‎organizational ability to combine technology, knowledge, structure, learning, and human ‎judgment‎
