چکیده مقاله:

This study examined organizational silence as a predictor of job satisfaction among employees of information technology companies in Tehran. A cross-sectional descriptive-correlational design was used, and the final sample consisted of ۲۰۱ employees selected through a stratified multistage cluster sampling procedure. Participants completed the Job Satisfaction Survey and the Organizational Silence Questionnaire, which assessed Passive, defensive, and prosocial silence. Data were analyzed using descriptive statistics, Pearson correlations, and hierarchical multiple regression in SPSS ۲۷. Correlation analyses showed that all three dimensions of organizational silence were significantly and negatively associated with job satisfaction. In the first step of the hierarchical regression, demographic variables, including gender, marital status, educational level, company size, work experience, and job rank, explained only ۲.۲% of the variance in job satisfaction and did not significantly predict the outcome. Adding the three dimensions of organizational silence in the second step significantly increased the explained variance by ۸.۶%, resulting in a final R² of .۱۰۸. In the final model, defensive silence and prosocial silence emerged as significant negative predictors of job satisfaction, whereas acquiescent silence did not make a significant unique contribution after the other predictors were controlled. None of the demographic variables were significant predictors. These findings indicate that organizational silence, particularly defensive and prosocial forms, is associated with lower job satisfaction among IT employees and highlight the importance of creating psychologically safe and responsive communication environments that encourage employees to express concerns, ideas, and work-related information.
