چکیده مقاله:
Organizational justice and perceived organizational support (POS) are widely recognized as important factors influencing employee attitudes and workplace behaviors. This study examines the direct and indirect effects of organizational justice and perceived organizational support on nurses' organizational citizenship behavior (OCB) and perceived work facilitation (PWF), with job satisfaction and organizational commitment serving as mediating variables. The study employed an applied, quantitative research design using a descriptive-analytical survey approach. The statistical population consisted of nurses working at Shahid Sadoughi University of Medical Sciences in Yazd, Iran. Data were collected using standardized questionnaires measuring organizational justice, perceived organizational support, job satisfaction, organizational commitment, organizational citizenship behavior, and perceived work facilitation. Structural equation modeling (SEM) was used to test the proposed research model, and data were analyzed using LISREL and SPSS software. The significance of the indirect effects was further examined using bootstrap mediation analysis. The findings indicated that organizational justice and perceived organizational support exert significant direct effects on nurses' organizational citizenship behavior and perceived work facilitation. Bootstrap mediation analysis further demonstrated that job satisfaction and organizational commitment partially mediate these relationships, indicating that fair organizational practices and supportive work environments enhance positive work outcomes both directly and indirectly through employees' attitudes. By integrating organizational justice, perceived organizational support, job satisfaction, organizational commitment, organizational citizenship behavior, and perceived work facilitation within a single structural model, this study provides a comprehensive understanding of the mechanisms through which organizational factors shape positive nursing outcomes. The findings offer practical implications for healthcare managers seeking to strengthen employee engagement, improve workplace conditions, and promote high-quality nursing services through fair organizational practices and supportive organizational environments.
