چکیده مقاله:
Rapid and sudden changes in general and immediate environmental conditions necessitate change in the civil aviation sector. In this sector, where operational processes are intensive, change processes are related to behavioral dynamics beyond learning and technical infrastructure. Change leadership is critically important in effectively managing change periods and eliciting desired behaviors. Therefore, the main objective of this research is to examine how change leadership affects employees' proactive behaviors in the aviation sector, where risk and error costs are high, and to identify the mechanisms that drive the emergence of this relationship. Data were collected from ۳۱۷ volunteers working in the aviation sector. Research hypotheses were tested using structural equation modeling. According to the research findings, change leadership positively affects proactive behavior, intrinsic motivation, and psychological safety. However, while psychological safety fully mediated the relationship between change leadership and proactive behavior, intrinsic motivation did not. The findings question the generally accepted mediating role of intrinsic motivation in behavior in the literature and reveal that psychological safety is a more decisive factor in the emergence of proactive behaviors in sectors with intensive operational processes and effective safety and risk factors.
