چکیده مقاله:

The COVID-۱۹ pandemic accelerated a global shift toward hybrid work models, combining remote and on-site arrangements. This metasynthesis examines the interplay between ethical leadership and productivity strategies in post-pandemic hybrid environments. Drawing on qualitative and quantitative studies from ۲۰۲۰–۲۰۲۶, the analysis integrates findings from diverse sectors, including technology, finance, healthcare, and public services, to evaluate how ethical leadership—characterized by integrity, transparency, fairness, and empathy—influences employee engagement, well-being, and organizational outcomes in flexible work settings. Key themes emerging from the synthesis include the role of trust-based leadership in mitigating proximity bias and isolation, the importance of outcome-oriented performance management over visibility metrics, and the balancing of autonomy with structured collaboration. Hybrid models generally sustain or modestly enhance productivity when supported by adaptive, transformational, and inclusive leadership practices, while poor leadership exacerbates challenges such as digital fatigue, inequity, and disengagement. Ethical leaders foster affective commitment, psychological safety, and work-life integration, leading to lower attrition and higher innovation. However, success depends on contextual factors like digital infrastructure, clear communication protocols, and equitable policies. The metasynthesis identifies gaps in longitudinal cross-cultural research and proposes a framework for ethical hybrid leadership: emphasizing multimodal communication, digital governance, and humane workload design. Organizations adopting these strategies report improved employee satisfaction and performance. Policymakers and leaders should prioritize leadership development in ethical and adaptive competencies to realize hybrid work's full potential. This study contributes to organizational behavior and human resource management literature by providing evidence-based insights for sustainable post-pandemic work arrangements.
