Effect of Salary and Wages on the Performance of Employees of the Agricultural Research and Education Organization

چکیده مقاله:

The present study was conducted with the aim of examining the effect of wages and salaries on the performance of employees of the Agricultural Research and Education Organization, using Structural Equation Modeling based on the Partial Least Squares approach (PLS-SEM). In terms of purpose, the study is applied research, and in terms of methodology, it is descriptive –correlational. The statistical population comprised all employees of the Education Department of the organization. Using stratified random sampling and based on Cochran’s formula, a sample of ۸۰ respondents was selected. Research data were collected through a standardized questionnaire and analyzed using SmartPLS software. In the first stage, the measurement model was validated by assessing composite reliability, factor loadings, convergent validity, and discriminant validity. Subsequently, the structural model was evaluated to test the main research hypothesis. The results of path analysis indicated that wages and salaries have a direct, positive, and highly significant effect on employee performance (β = ۰.۹۰۸, t = ۵۹.۶۹۵, p < ۰.۰۰۱). Moreover, the effect size index (f²=۴.۶۹۰) demonstrated a very strong role of this variable in explaining employee performance. The predictive relevance index (Q² =۰.۵۲۸) also indicated satisfactory model fit and predictive power with respect to the dependent variable. The findings are consistent with relevant theoretical frameworks, including Maslow's hierarchy of needs, Herzberg's two-factor theory, and Adams' equity theory. Accordingly, it is recommended that managers of public and agricultural research organizations design and implement fair, transparent, and performance-based compensation systems to enhance employee motivation and improve organizational performance.
