The largest and most important asset of any organization, especially a knowledge-based organization, is its human capital, which influences all other organizational investments. One of the significant challenges facing today’s organizations is the presence of behaviors such as loafing, aggression, bullying, stubbornness, intimidation, and spitefulness. This research investigates the causes of the transformation of organizational citizenship behaviors into anti-organizational citizenship behaviors. A paired comparison questionnaire was distributed among experts related to the project, including employees of the Universidad Autónoma de Madrid. The statistical population of this quantitative research consists of ۸۰۰ employees of the Universidad Autónoma de Madrid in the city of Madrid, Spain. Using random sampling and Cochran's formula, the sample size was determined to be ۲۵۹ individuals. The Analytic Hierarchy Process (AHP) was then employed to rank the identified factors. The main criteria include individual, organizational, and environmental dimensions. Within the individual criterion, job stress and workplace violence have the highest weights of ۰.۳۱۷۲ and ۰.۳۰۷۶, respectively. In the environmental criterion, job insecurity has the highest weight of ۰.۴۶۸. Under the organizational criterion, managerial factors and organizational injustice hold the highest weights of ۰.۲۲۱۷ and ۰.۱۹۱۳, respectively.
