چکیده مقاله:

This paper examines the relationship between high-involvement work practices (HIWPs) and conflict in organizations, particularly in resource-scarce environments. While HIWPs, which promote employee participation, autonomy, and collaboration, are widely recognized for improving organizational outcomes like productivity and employee satisfaction, they may also lead to increased conflict due to heightened interaction and competition for limited resources. The paper explores how resource scarcity acts as a moderating factor in the relationship between HIWPs and conflict, using Conservation of Resources (COR) theory as a framework. The study highlights that, while conflict is an inevitable part of organizational life, effective management of HIWPs can buffer the negative impacts of conflict, fostering sustainable organizational outcomes. The paper offers insights into how organizations can leverage high-involvement practices to balance collaboration with conflict management, ultimately promoting a healthier work environment and better organizational performance.
