High turnover rates among women in STEM (Science, Technology, Engineering, and Mathematics) fields remain a critical challenge for organizations striving for talent retention and diversity. Drawing on Social Role Theory and Affective Events Theory, this study investigates how Imposter Syndrome (IS) —characterized by persistent self-doubt and fear of being exposed as a fraud —contributes to turnover intentions among women in male-dominated STEM professions. The findings propose that gender stereotypes and role incongruities significantly heighten women's vulnerability to IS, which in turn fosters self-monitoring behaviors and a diminished sense of belonging. Additionally, the study explores the mediating role of authenticity —defined as living in alignment with one's true self and values. Women with high authenticity are less likely to internalize societal expectations or distort their self-image, thereby reducing the psychological strain imposed by IS. The theoretical model introduces two hypotheses: (۱) IS is positively associated with turnover intentions, and (۲) authenticity mitigates this relationship by reducing the impact of IS on turnover. This research provides theoretical and practical implications for addressing female retention in STEM by highlighting the psychological mechanisms behind turnover and the buffering role of authenticity.
